Reader in Organisational Governance and Performance Cranfield School of Management Visiting Faculty

Dr Monica Franco-Santos is Reader (Associate Professor) in Organisational Governance and Performance at Cranfield School of Management, Cranfield University (UK). Her research examines the design, implementation, evaluation and impact of governance mechanisms, with a particular emphasis on performance and rewards management systems across private, public, and third-sector organisations.

Her work is widely recognised and has been supported by leading institutions, including the UK Research Councils (EPSRC, ESRC), the Institute of Chartered Accountants in England and Wales (ICAEW), the Chartered Institute of Management Accountants (CIMA), Investors in People (now part of the UK Commission for Employment and Skills), and the Leadership Foundation for Higher Education (now Advance HE). At Cranfield, Monica contributes to the PhD, DBA, MSc, and MBA programmes. Prior to joining academia, she worked as a consultant at Watson Wyatt Worldwide (now Willis Towers Watson) and held human resource specialist roles at Iberia Airlines and Endesa. She continues to advise organisations of all sizes on matters related to performance measurement, performance management, target setting, and rewards.

Monica holds a PhD in Management from Cranfield School of Management, postgraduate qualifications in Organisational Behaviour and Human Resources Management from the University of Barcelona, and a BSc in Economics and Business Administration from the Universidad Autónoma de Madrid. She currently serves as President of the Iberoamerican Academy of Management and is an active member of the Academy of Management, the British Academy of Management, WorldatWork, and the European Academic Reward Network.

COURSES

Compensation and performance management practices are at the heart of motivating employees. In this course, we will study the motivational theories (such as expectancy and equity theories) and then examine how these relate to the practices used to appraise and to compensate employees. The practices we will study will include determining pay scales, pay mix (i. e., cash and equity), assuring internal and external equity in pay, and different appraisal methods (such as attribute approach, forced ranking, and management by objectives) used by organizations for performance management. We examine these critically to understand their relationship with expected employee behavior. We also examine ways to manage high and low performers. The methodology used for the class includes lectures, exercises, group discussions and case studies.
